PORTFOLIO
The True Price of Turnover and the Value of Change
When we partnered with an organization struggling to retain its workforce, the issue was not talent—it was trust. We intoduced our Present Leadership Model (based on our published book).
The company had more than 100 employees, each earning an average salary of $100,000. With a 30% turnover rate, they were losing roughly $4.5 million a year in replacement costs, onboarding, lost productivity, and cultural disruption. Each departure set off a ripple effect—especially when an executive left. The loss of institutional knowledge and leadership continuity caused uncertainty, disengagement, and additional resignations across departments.
We began by examining the root causes: fear-based performance management, lack of developmental pathways, and inconsistent leadership communication. Employees didn’t feel safe to make mistakes or offer feedback, and managers were exhausted trying to enforce policies that weren’t inspiring performance.
Our team introduced a new performance and accountability model centered on growth rather than punishment. We coached leaders on how to create clarity, foster belonging, and align accountability with development. Over time, employees began to see HR not as a disciplinary function, but as a partner in their success.
Within just one year, turnover dropped by 6%, generating a savings of $900,000. More importantly, the organization experienced a visible shift—people stayed longer, performance improved, and communication became more open and solution-focused. The change in culture sparked new energy and creativity across teams.
When employees feel valued, supported, and empowered to take risks without fear of punishment, everything changes. They bring forward their best ideas, engage at higher levels, and contribute to a culture that sustains itself. What began as a cost-reduction effort evolved into something far more powerful—a transformation that turned a struggling organization into a thriving one.
How We Turned Average Performance into Thriving Success
Across multiple organizations, we addressed a common challenge: how to transform employee behavior while keeping engagement high.
We achieved this by rethinking the traditional write-up process and replacing it with a model that connects accountability to growth. Instead of disciplinary language that damages trust, we introduced a framework that combines an Individual Development Plan to build competencies with a Performance Management Plan that supports course correction. The result is a system that is both legally sound and court-defensible when improvement is not achieved—while also signaling to employees that leadership is truly invested in their success.
Traditional write-ups often leave employees feeling that one mistake could cost them their job. By shifting the language and providing development tools, we created a process that reinforces confidence, inspires growth, and upholds fairness and accountability. For all matters outside of serious, non-negotiable infractions such as sexual harassment, this method helps individuals feel valued while still protecting the organizatio
How We saved an organization over $1M dollars
During one I-9 audit we conducted, the company was only on the third day of discovery when the potential fines already totaled over $1.4 million. Had ICE chosen to fine them that day, the organization would have faced devastating financial obligations, with even more penalties likely to follow. Beyond the dollars, the reputational damage of noncompliance would have been just as severe, leaving the organization exposed on every front.
At another employer, leadership shared that ICE gave them a choice: either allow agents to walk the property and inspect every employee on site or face the threat of a full I-9 audit starting the next day. That kind of pressure leaves companies vulnerable, forcing them into compliance on the government’s terms. We believe in changing that narrative. You should never let the government dictate the terms—take control and complete your I-9 audit on your terms.
The reality is clear: certain industries are at especially high risk right now, and waiting is not an option. Ensuring your I-9 process is audit-ready protects not only your finances, but also your company’s reputation, people, and long-term stability. You cannot afford to wait—and with our guidance, you don’t have to.
Whatever it Takes
Turning a 90% Failure Rate into a 98% Success Story
An insurance company I supported required new hires to pass a state licensing exam in order to conduct business.
However, their existing training process was failing employees. Despite attending a mandatory prep class, the organization faced a staggering 90% failure rate and was forced to terminate most of these employees shortly after hire. This not only delayed productivity and increased costs but also drained resources and morale.
Determined to solve the problem, I went above and beyond. I personally sat for the licensing test to fully understand the challenges employees were facing. Drawing on my advanced education in Instructional Design from Texas Tech, I created a customized learning program tailored specifically to the knowledge gaps and learning needs of the staff.
The results were transformative:
Over 90% of employees passed on their first attempt after the new program was implemented.
After a second attempt, the overall pass rate climbed to 98%—a dramatic turnaround from the original 90% failure rate.
This shift not only empowered employees with confidence and competence but also accelerated time-to-productivity, reduced costs, and demonstrated the organization’s commitment to investing in staff success. What once was a costly barrier became a competitive advantage, showcasing how intentional instructional design can directly impact organizational performance and culture.
Redefining Onboarding to Accelerate Leadership Success
When we began working with one organization, it became clear there was a serious gap in their leadership onboarding process. New managers were taking months to assimilate—far longer than expected. This slow adjustment period created a domino effect across teams: productivity declined as existing employees stepped in to cover gaps, coach new leaders informally, and pick up extra responsibilities while waiting for managers to find their footing. The strain was visible—employees were fatigued, managers were frustrated, and performance momentum was slipping away.
We recognized that the issue wasn’t a lack of talent, but a lack of structure and readiness support. The company’s onboarding process focused heavily on administrative setup and light introductions, but it failed to equip new leaders with what they truly needed—clarity, connection, and confidence. There was no consistent framework for helping managers understand the company’s culture, strategic priorities, or operational systems.
Our team designed and implemented a comprehensive Executive and Leadership Onboarding Program, combining strategic alignment sessions, culture immersion, and structured milestones that guided leaders through their first 90 days. The program included playbooks, role expectations, and guided transition plans to help leaders operationalize strategic goals quickly and confidently.
The results were remarkable. The company adopted the program as mandatory for all incoming leaders, and within one year, assimilation time decreased by 75%. Managers now step into their roles with confidence, ready to lead teams, manage change, and operationalize strategic plans from day one. As the saying goes, time is money—and this program has proven to save both.
Beyond faster ramp-up time, the initiative also led to higher retention, reducing the costly cycle of replacement and retraining. By investing in structured onboarding, the organization not only accelerated leadership effectiveness but also restored team productivity and strengthened overall culture.
Today, the company operates with greater stability and trust, and new leaders no longer struggle to find their footing—they arrive ready to make an impact.
